Each one killing like 200 guys in single battle. I finally got to a point today where I thought you know I'm curious enough to post about this now because I had 2 units of princepes kill three times their number in a pure shield to shield battle yet they didn't gain a rank (completely ordinary troops) so I thought no I'm going to keep them here and move some other troops elsewhere because these 2 must be on the literally verge of gaining a chevron surely? My infantry is gaining exp slow too. It should because of they dont kill all the enemy but let them rout. Cavalry can kill routing infantry fast and I think this is because cavalry gaining exp fast.

About infantry, for example Im playing as Greeks, put 1 milita hoplites to city defense, 3 units of roman hastati(each one 80 guy), hoplites killed 150 of them(oh yeah, that can happen because of phalanx) and remaining routed. Thats why infantry gaining experience slow because they cant kill completely. The game does keep track of xp behind the scenes; supposedly it does it on a per-man basis, and then averages that xp out across the unit.

I get the impression that if those men in the units who gain xp die in that battle, the xp gain for the unit as a whole is nil; also the game isn't always great at displaying an increase in xp, so if you save and reload, or merge units, often you'll see xp come out of nowhere. I've noticed that to get the first chevron, units seem to need to kill at least twice their own number, and to get the second, they need to kill a further 3 x - but sometimes it seems to take more than that.
